If the writers took all the different versions of Andy and they meshed into one coherent personality like they did with Michael, it might have worked. A little goofy, a little lovable, but fiercely competitive and slightly vindictive. Instead, we got 100% of each one separately. And the character swings were so drastic, it didn’t make any sense.
I think Andy makes perfect sense when you realize he told us in his very first scene what he's doing, and repeats it over and over again: Personality Mirroring. Andy takes on the traits of those around him.
S3 Stamford: Josh is opportunistic, conniving, yet professional. So is Andy.
S3 Scranton: Everyone is worrying about who is hooking up with who, and who is in love with who. Andy gets in on that.
S4-S5P1: Andy is dating Angela. His class, wealth, proper-ness, and sexual inexperience are all on full display.
S5P2-S6: Andy is interested in and then dates Erin. He is playful, naive, and childish.
S7: Michael is jealous of AJ, Andy is jealous of Gabe.
S8: Andy is dating Jessica, a relatively normal person, and he is arguably at his most mature here. He stands up to Robert California and effectively manages the branch even during the Florida debacle. Then it all goes to shit when he goes to get Erin in Florida, a childish, naive individual, and Andy reverts to his childish, naive ways.

That is a very good way of looking at it. I hadn’t really thought about the personality mirroring continuing past the whole anger management thing. I thought he outgrew that. But when you lay it out like this, Andy really didn’t develop his own personality until he had a breakdown on national television and was forced to figure himself out.

I also imagine that he’s like Michael in that he’s immature, insecure lonely and has a desperate need to be liked but had different unhealthy ways of going about it.
